ACHIEVED IN THIS ROLE
GLOBAL EXPANSION & SHARED SERVICES
Tasked by leadership to expand shared services globally with a more effective structure. Investigation revealed a complete lack of proper framework and infrastructure. The first 90 days, reimagined and rebuilt the in-country business model, presented and won approval. Led workshops, created and implemented hiring criteria and metrics, recruited and trained 50 employees (half the time projected), and renegotiated vendor relationships, saving $3M annually. This yielded cost effective global team that now numbers over 300.
RECRUITING & SELECTION
During international expansion (above), identified multiple issues from a recruitment vendor. Restructured and automated recruiting and onboarding with engagement surveys and metrics. Established a stage gate process that included resume collection and review, preliminary interview, in-person interview, offer, and acceptance, and launched several pre-onboarding initiatives. With only 6 recruiters, this effort increased Join to Acceptance ratio 38% (from 70% to 99%), reduced candidate aging 90% (from 45 to 4 days), delivering 80 new hires the first 30 days. Leadership labeled this the “Puneet Hiring Engine” and it was replicated for all hiring (50,000).
CHANGE MANAGEMENT / EMPLOYEE ENGAGEMENT
Offshore attrition hit all-time-high 40%, mostly high potential (HIPO) roles. Investigation revealed lack of engagement. Created a strategy and launched rotation, career planning, a 4-Dimensional Training System, and transitioned underperforming employees. Eliminated 75% of attrition and retained 90% HIPO while keeping labor cost increases to within 5%.
